The Paradox of Productivity: Teachers’ Perceptions of Generative AI and the Pursuit of Well-Being in TVET Institution (104117)

The rapid integration of generative artificial intelligence (Gen-AI) into education is transforming teachers’ professional practices, yet its implications for productivity and well-being remain underexplored. This study investigates how lecturers at Singapore’s Institute of Technical Education (ITE) perceive the usefulness and ease of use of Gen-AI tools, and how these perceptions influence their workplace productivity and psychological well-being. Drawing on the Technology Acceptance Model (TAM) and the PERMA well-being framework, the research conceptualizes Gen-AI adoption as a process of human–AI relational alignment rather than mere technology acceptance. Survey data from 157 ITE lecturers were analyzed using confirmatory factor analysis and structural equation modelling. Findings indicate that perceived usefulness and perceived ease of use both enhance task and contextual performance. However, only perceived usefulness contributes positively to teachers’ hope, efficacy, and optimism, while perceived ease of use shows no direct effect on well-being. Moreover, contextual performance strengthens well-being, whereas task performance shows a negative relationship, revealing a “productivity paradox” in which efficiency gains coexist with emotional strain. The study contributes to a deeper understanding of how educators navigate the promises and pressures of Gen-AI in technical & Vocational education setting. It highlights the importance of ethical assurance, trust, and supportive institutional climates in sustaining teacher well-being and fostering meaningful, human-centered AI integration in future learning environments.
